Abstract [sv]
Bakgrund: AI är ett växande fenomen inom organisationer och kan redan identifieras i olika processer och arbetsområden. Tidigare forskning har visat att en implementering av AI kommer med både fördelar och nackdelar samt en påverkan som organisationer behöver ta ställning till. Utvecklingen av AI i relation till målstyrning har däremot gått långsammare. Målstyrning innefattar ett arbetssätt och är ett välanvänt syrningsmedel inom organisationer. Med fokus på arbetssättet vid målstyrning skulle forskning av relationen mellan AI och målstyrning ge kunskap i vilken påverkan AI skulle kunna ha på arbetssättet. Kunskap som är relevant för både HR och chefer i hur de ska förhålla sig till den möjliga relationen mellan AI och målstyrning.
Syfte: Syftet med denna studie är att tolka vilken påverkan arbetssättet vid målstyrning skulle kunna ha av AI.
Metod: Studien är induktiv med deduktiva inslag. För att tolka syftet har en kollektiv fallstudie som insamlingsmetod genomförts. En kollektiv fallstudie bestående av sex semistrukturerade intervjuer med en HR och chef från tre organisationer som implementerat AI. Därefter har en tematisk kodning tagit form utifrån de olika organisationerna som implementerat AI, vilket resulterade i tre olika teman som sedan förankrades med teori.
Slutsats: Utifrån organisationernas redogörelser finns en samlad bild av vilken påverkan AI skulle kunna ha på arbetssättet vid målstyrning. Med AI som stöd vid målstyrningsarbetet skulle arbetsområden kunna avlastas vilket skulle innebära ett nytt förhållningssätt och arbetssätt för HR och chefers i deras arbete med målstyrning.

Background: AI is a growing phenomenon and can already be identified within various processes and work areas. Previous research has shown that the implementation of AI comes with both pros and cons, as well as an impact that the organizations need to contemplate. However, the development of AI in relation to performance management (goal management) has progressed slowly. Goal management includes a work procedure and is a well-used managerial tool within organizations. Focusing on the work procedure in goal management along with research into the relationship between AI and goal management would provide knowledge on the potential impact of AI in the work procedure in goal management. This knowledge is significant for both HR and managers in how they should approach the potential relationship between AI and goal management.
Purpose: The purpose of this study is to interpret the potential impact AI could have on the work procedure in goal management.
Method: The study is inductive with deductive elements. To interpret the purpose, a collective study was conducted as the data collection method. The collective case study implied 6 semi-structured interviews with one HR and one manager from each of the three organizations that have implemented AI. Additionally, a thematic encoding was conducted on the organizations that has implemented AI, resulting in three themes that furthermore were established with theory.
Conclusion: Based on statements made by the organizations, there is a collective view of the potential impact AI could have on the work procedure n goal management. With AI as a support in the work procedure within goal management, work areas could be relieved, leading to a new approach and work procedure for HR and managers.
